创造力如何高效转化为员工创新是组织创新研究的一大挑战。依据资源基础理论,领导者的管理对资源的识别利用发挥调节作用,领导将创造力资源转化为有竞争力的创新,才能为组织带来竞争优势。变革型和交易型领导作为互补相悖的领导方式能够有效促进创造力转化为员工创新。通过对6家国有企业进行问卷调查,验证了变革型和交易型领导风格对创造力与员工创新的协同调节作用:变革型和交易型领导单独对创造力和员工创新不存在显著调节效应; 变革型与交易型领导的交互项显著正向调节创造力与员工创新。研究结果将资源基础理论的适用范围从组织和战略层面扩大至微观个体层面,证实最有效的领导是同时具有变革型和交易型两种风格的领导,并将变革-交易型领导理论与资源基础理论相结合,弥补了资源基础领域领导在资源管理活动中的作用没有得到充分探讨的不足,为管理者科学有效管理创造力与创新提供了理论启示与实践指导。
It is a big challenge in the organizational innovation research how to transform employee creativity into innovation efficiently. According to the resource-based view, the management of leaders plays a regulation role in the identification and utilization of resources, and therefore only if the leadership turns the creativity resource into competitive innovation would the organization be endowed with competitive advantage. Transformational-transactional leadership, complementary though paradoxical, can promote effectively the transformation of creativity to employee innovation. A questionnaire survey of 6 state-owned enterprises verifies a synergistic and moderating effect that transformational and transactional styles of leadership has on the creativity and employee innovation. The results show that 1)neither transformational leadership nor transactional leadership has any significant moderating effect alone on creativity and employee innovation; 2)it is obvious that the interaction of transformational leadership and transactional leadership has positive effect on the moderation of creativity and employee innovation. The research findings expand the application range of resource-based view from organizational and strategic level to micro-individual level, and confirm that the most effective leadership should be both transformational and transactional. The combination of transformational-transactional leadership theory with the resource-based view would make up the deficiency that the influence of leadership in resource management activity is not fully discussed in the resource-based study. The paper aims to provide finally theoretical inspiration and practical guidance for managers to manage creativity and innovation scientifically and effectively.
